The abstract should concisely describe: l the project background, problem statement, problem analysis, objective(s), hypothesis, research subjects, key contents, implementation period, key method(s), main results and significance.Insert your description after the prompts in the space below. 摘要 （中文）CEI公司是一家有著15年歷史的中外合資公司。主要從事國際教育、教育服務(wù)與培訓(xùn)等業(yè)務(wù)的新興公司。是有400名員工的中型企業(yè)。該公司有一定資金實力，主要投資者負(fù)責(zé)公司全面管理。CEI公司是一家典型成長期的公司。在規(guī)模擴(kuò)大以后，雖然該公司薪金待遇在同行業(yè)中中等偏上，但人員流動仍然非常大。特別是一些資深員工、高層員工不滿績效考評不透明，晉升機(jī)制無章可循，完全是老板個人意志決定一切的現(xiàn)狀。原有的考核機(jī)制令員工之間充滿敵對，不能形成很好的團(tuán)隊凝聚力。個人的工作價值不能完全從工作中體現(xiàn)出來，工作的目標(biāo)是為討好老板個人還是服務(wù)公司目標(biāo)不是很明確。在這種情況下職員無法將自己的人生規(guī)劃與公司發(fā)展戰(zhàn)略統(tǒng)一起來。企業(yè)的競爭是市場的競爭，是技術(shù)的競爭。但歸根結(jié)底是人才的競爭。在此前提下，本論文設(shè)計了九段員工項目，力求要建立一組科學(xué)的崗位考評機(jī)制，每一個崗位都有自己的可測量的工作標(biāo)準(zhǔn)，根據(jù)完成情況進(jìn)行員工評價，評價與晉升及待遇直接掛鉤。這樣就解決了考核體系不透明，不公正的問題。該項目還要設(shè)立培訓(xùn)方案，內(nèi)容包括將公司遠(yuǎn)期、中期、近期經(jīng)營規(guī)劃與理念傳達(dá)給每一個員工，明確每一崗位對公司規(guī)劃的意義，公司實現(xiàn)目標(biāo)能給員工帶來的價值回報；組織團(tuán)隊活動，培養(yǎng)員工團(tuán)隊意識、協(xié)作精神等。本論文前期通過員工離職原因問卷調(diào)查、在職員工培訓(xùn)需求調(diào)查、老板訪談、PEST、SWOT分析法等研究方法找出公司存在的主要問題，公司人力資源管理的目標(biāo)方向。中期在項目實施過程中通過培訓(xùn)日志、每周例會等形式來檢查和保證設(shè)計內(nèi)容得到及時調(diào)整和如期完成。后期通過九段員工項目后的員工滿意度調(diào)查等方式掌握項目實施效果。經(jīng)過前期務(wù)實的調(diào)查分析和科學(xué)合理的方案設(shè)計，并經(jīng)過中期嚴(yán)格按照計劃實施項目，切實可行的監(jiān)測調(diào)控，本論文設(shè)計的九段員工計劃取得了良好的效果，公司有了非常透明的人力資源管理機(jī)制，員工團(tuán)隊意識不斷加強(qiáng)，滿意度大大提高?？茖W(xué)的人力資源管理將極大節(jié)約公司用人成本，提高人力資源利用效率，特別對公司長遠(yuǎn)發(fā)展有重要意義。關(guān)鍵詞：九段員工；中型企業(yè)；人力資源管理Abstract (English)CEI is a ChineseForeign Joint Ventures with a history of 15 years .
