The abstract should concisely describe: l the project background, problem statement, problem analysis, objective(s), hypothesis, research subjects, key contents, implementation period, key method(s), main results and significance.Insert your description after the prompts in the space below. 摘要 (中文)CEI公司是一家有著15年歷史的中外合資公司。主要從事國(guó)際教育、教育服務(wù)與培訓(xùn)等業(yè)務(wù)的新興公司。是有400名員工的中型企業(yè)。該公司有一定資金實(shí)力,主要投資者負(fù)責(zé)公司全面管理。CEI公司是一家典型成長(zhǎng)期的公司。在規(guī)模擴(kuò)大以后,雖然該公司薪金待遇在同行業(yè)中中等偏上,但人員流動(dòng)仍然非常大。特別是一些資深員工、高層員工不滿績(jī)效考評(píng)不透明,晉升機(jī)制無(wú)章可循,完全是老板個(gè)人意志決定一切的現(xiàn)狀。原有的考核機(jī)制令員工之間充滿敵對(duì),不能形成很好的團(tuán)隊(duì)凝聚力。個(gè)人的工作價(jià)值不能完全從工作中體現(xiàn)出來(lái),工作的目標(biāo)是為討好老板個(gè)人還是服務(wù)公司目標(biāo)不是很明確。在這種情況下職員無(wú)法將自己的人生規(guī)劃與公司發(fā)展戰(zhàn)略統(tǒng)一起來(lái)。企業(yè)的競(jìng)爭(zhēng)是市場(chǎng)的競(jìng)爭(zhēng),是技術(shù)的競(jìng)爭(zhēng)。但歸根結(jié)底是人才的競(jìng)爭(zhēng)。在此前提下,本論文設(shè)計(jì)了九段員工項(xiàng)目,力求要建立一組科學(xué)的崗位考評(píng)機(jī)制,每一個(gè)崗位都有自己的可測(cè)量的工作標(biāo)準(zhǔn),根據(jù)完成情況進(jìn)行員工評(píng)價(jià),評(píng)價(jià)與晉升及待遇直接掛鉤。這樣就解決了考核體系不透明,不公正的問(wèn)題。該項(xiàng)目還要設(shè)立培訓(xùn)方案,內(nèi)容包括將公司遠(yuǎn)期、中期、近期經(jīng)營(yíng)規(guī)劃與理念傳達(dá)給每一個(gè)員工,明確每一崗位對(duì)公司規(guī)劃的意義,公司實(shí)現(xiàn)目標(biāo)能給員工帶來(lái)的價(jià)值回報(bào);組織團(tuán)隊(duì)活動(dòng),培養(yǎng)員工團(tuán)隊(duì)意識(shí)、協(xié)作精神等。本論文前期通過(guò)員工離職原因問(wèn)卷調(diào)查、在職員工培訓(xùn)需求調(diào)查、老板訪談、PEST、SWOT分析法等研究方法找出公司存在的主要問(wèn)題,公司人力資源管理的目標(biāo)方向。中期在項(xiàng)目實(shí)施過(guò)程中通過(guò)培訓(xùn)日志、每周例會(huì)等形式來(lái)檢查和保證設(shè)計(jì)內(nèi)容得到及時(shí)調(diào)整和如期完成。后期通過(guò)九段員工項(xiàng)目后的員工滿意度調(diào)查等方式掌握項(xiàng)目實(shí)施效果。經(jīng)過(guò)前期務(wù)實(shí)的調(diào)查分析和科學(xué)合理的方案設(shè)計(jì),并經(jīng)過(guò)中期嚴(yán)格按照計(jì)劃實(shí)施項(xiàng)目,切實(shí)可行的監(jiān)測(cè)調(diào)控,本論文設(shè)計(jì)的九段員工計(jì)劃取得了良好的效果,公司有了非常透明的人力資源管理機(jī)制,員工團(tuán)隊(duì)意識(shí)不斷加強(qiáng),滿意度大大提高??茖W(xué)的人力資源管理將極大節(jié)約公司用人成本,提高人力資源利用效率,特別對(duì)公司長(zhǎng)遠(yuǎn)發(fā)展有重要意義。關(guān)鍵詞:九段員工;中型企業(yè);人力資源管理Abstract (English)CEI is a ChineseForeign Joint Ventures with a history of 15 years . It engage in international education cooperation project, the education service and education training etc. There are more than 400 people in CEI. Staff turnover ,became more serious in recent years. The pany has certain financial strength, the main investors responsible for overall management of the pany. CEI pany is a typical growth of the pany. Although the pany salary is aboveaverage, but still very high turnover. Especially some senior staff didn’t feel satisfaction, employees fell dissatisfaction with fair pay and promotion opportunities The enterprise’s petitive is market petition, technology petition, But in the finally, it is human resources petition. This paper designed the NINE STAGE STAFF PROJECT . We want strive to set up a group of scientific post evaluation mechanism, There is standard of work on every post. This project would solve the assessment system problem. The project will set up a training plan.This pape established the pany39。s human resources management goal direction, based on the questionnaire survey of staff the reasons for leaving, investigation of onthejob training requirement, the boss interviews, PEST, SWOT analysis and others . In the middle process of project implementation ,we made training log ,weekly meetings so that we can check and ensure the project . By the late period of the project ,we made employee satisfaction survey.Through the the analysis of the investigation, scientific and reasonable design, and monitoring control, The project obtained good effect: the CEI have had a very transparent human resources management mechanism, the employees are satisfaction after the project.Scientific human resource management will greatly to save the pany employing cost and improve the efficiency in the use of human resources.
