中 等職業(yè)學(xué)校教師管理長效機(jī)制研究 中文 摘要 中 等職業(yè)教育已成為 中 等教育的重要組成部分,對我國經(jīng)濟(jì)建設(shè)、社會發(fā)展做出了巨大貢獻(xiàn) , 以培養(yǎng)技術(shù)應(yīng)用型人才為主線的教學(xué)特色越來越受到社會的認(rèn)可和歡迎。 當(dāng)前,伴隨著國家 一系列扶植政策的出臺 , 各方面資金投入力度的加大,我國中等職業(yè)教育的改革與建設(shè) 呈現(xiàn)出良好的發(fā)展勢頭。 近幾年, 我國中職教師隊伍的數(shù)量有所增加,質(zhì)量有所提高,制度建設(shè)取得了重大突破,但是我國中職教師隊伍建設(shè) 與管理仍然 面臨 著許多 突出的 問題。這些問題主要體現(xiàn)在 :許多中職學(xué)校教師積極性不高、工 作缺乏主動性、創(chuàng)造性,自我 意識和能力不強(qiáng),中職學(xué)校教師管理制度不完善、管理方法生硬,缺乏人文關(guān)懷等諸多方面。 論文從客觀與主觀兩個方面對中職學(xué)校教師管理中存在問題的原因進(jìn)行了分析,主要包括國家宏觀政策、社會環(huán)境 、學(xué)校管理、教師自身動力、教師精力轉(zhuǎn)移等 方面的 因素。在此基礎(chǔ)上論文提出了形成中等職業(yè)學(xué)校教師管理長效管理機(jī)制的一系列措施。首先樹立 2 以人為 本的管理理念,優(yōu)化管理機(jī)制,引導(dǎo)教師積極參與日常管理和制度建設(shè)。 包括人本思想在管理中的體現(xiàn),已成為現(xiàn)代人類管理文明的基本標(biāo)志;建立科學(xué)的教師管理模式,拓寬選人視野和 渠道;堅持后備人才制度,促進(jìn)教師可持續(xù)發(fā)展;激發(fā)教師創(chuàng)新精神,形成創(chuàng)業(yè)型團(tuán)隊。其次,完善現(xiàn)有教師管理制度用制度來制約人、激勵人。包括在用人制度方面要建立教師成長機(jī)制,加強(qiáng)職業(yè)培訓(xùn);在評議制度方面完善考勤與考評制度;在激勵制度方面應(yīng)采用多元化的激勵措施 等。再次強(qiáng)化師德建設(shè),增強(qiáng)教師責(zé)任感。包括 鼓勵教師樹立教書育人、獻(xiàn)身教育事業(yè) 的精神 ;平等合作,誨人不倦的人格魅力;倡導(dǎo)文明執(zhí)教,為人師表的育人風(fēng)范等。最后建立制度管理與情感管理相結(jié)合的管理機(jī)制,用人性化管理凝 聚吸引教師人才,形成實現(xiàn)教師自我管理與自我進(jìn)步的保障機(jī) 制。包括 營造開放、溝通的組織氣氛, 做到 “ 事業(yè)留人 ” “感情留人” ; 讓情感管理成為教師自覺接受制度管理的內(nèi)驅(qū)力, 實現(xiàn)教師自我管理與自我進(jìn)步。 關(guān)鍵詞 : 教師管理;長效機(jī)制 Abstract Secondary vocational education has bee an essential part of secondary education and made great contribution to the economic construction and social development of our country. Secondary vocational education has bee more and more popular since it aims to train applied talents. At present, the reformation and construction of secondary vocational education has developed quickly because our government supports its development and invests large amount money on it. During recent years, the teachers’ quantity of secondary vocational education has increased, the quality of teaching has improved, the system construction has made important breakthrough, but a lot of problems still exist in the construction and management of secondary vocational school teachers. The main problems are as following: many secondary vocational school teachers do not take active part in their teaching and lack activity and creativity as well as capability。 the management system of the secondary vocational schools is imperfect, the 3 management methods are gruff and these schools lack humanistic care. This thesis analyzes the existed problems in the management of secondary vocational school teachers from the objective and subjective aspects, mainly including national macro policy, social environment, school management, teachers’ selfmotivation and teachers’ energy shift etc. Based on these facts, this thesis proposes a series of measures on how to form a persistent efficient management system for the secondary vocational teachers. First, we should have peopleoriented management ideal, optimize management system and guide the teachers to participate in daily management and system construction. People oriented thought in the management has bee a basic symbol of modern human management civilization. Set up scientific teachers’ management mode and widen the vision and channel for selecting talents. Insist the system for talent and promote the sustainable development of teachers. Arouse teachers’ creativity and form team of starting business. Second, perfect the present management system of teachers to restrict and encourage people. We should set up teachergrowing system and strengthen the occupational training. Perfect the checking attendance and evaluation system. Adopt the diversified encouragement measures. Third, strengthen the construction of teachers’ professional ethics and build up teachers’ responsibility. We should encourage the teachers to impart knowledge and educate people and devote to the teaching career and to cooperate equally. We should advocate the teachers to teach in a civilized way and to be the mode of others. Finally, set up a management system bining system management and emotional management. We should adopt the humanistic management to attract excellent teachers for the management system bining the teachers’ selfmanagement and selfprogress. We should set an open and municable atmosphere and let the excellent teachers stay in school by career and emotion. Let the emotional management bee an inner driving force for the teachers to accept the system management consciously and realize the teachers’ selfmanagement and selfprogress.
