東 北 農(nóng) 業(yè) 大 學(xué) 成 棟 學(xué) 院 畢 業(yè) 論 文 論文題目: 組織變革中的人力資源管理問題研究 學(xué)生姓名: 指導(dǎo)教師: 所學(xué)專業(yè): 2020 年 6 月 Chengdong College of Northeast Agricultural University Thesis Thesis topic: A Research on Human Resource Management in Organizational Reform Student name: Tutor name: Zhang Li ying lecturer Specialty: Business Management June 2020 組織變革中的人力資源管理問題研究 I 組織變革中的人力資源管理問題研究 摘 要 隨著我國經(jīng)濟(jì)體制和政治體制改革的深入,現(xiàn)代企業(yè)的生存與發(fā)展正在經(jīng)歷著比以往任何時候都要激烈的競爭環(huán)境。在巨變的環(huán)境中,變化與適應(yīng)變化將成為企業(yè)發(fā)展的主旋律。企業(yè)將不斷面臨著要么變革,要么滅亡的重要選擇。毫無疑問,企業(yè)要生存和發(fā)展,必然選擇變革之路。但還要明確,企業(yè)變革的實(shí)質(zhì)是人的變革,那么企業(yè)變革就必須把人的變革放在首位。因此,在組織變革的過程中,人力資源管理的重要性就凸 顯出來。 通過對組織所處的外部環(huán)境分析入手,指出了組織變革的必要性和重要性 。并分析了 在 新經(jīng)濟(jì)下組織模式的發(fā)展變化趨勢,得出組織變革和人力資源管理之間的密切關(guān)系,并指出有效地人力資源管理是組織變革成功的根本保障。其次,分析了在經(jīng)濟(jì)全球化、信息化、知識化的新時代下,組織變革與發(fā)展過程中必然給人力資源管理帶來新的挑戰(zhàn),其中剖析了人力資源管理職能的變化,人力資源管理角色的轉(zhuǎn)變以及當(dāng)前人力資源管理發(fā)展的新趨勢。最后,也是本論文要闡述的重點(diǎn)部分,即組織變革下人力資源管理的策略。 針對上述人力資源管理面對的新挑戰(zhàn),提出了 基于勝任特征的人力資源管理的策略,并分析了組織變革給員工帶來的心理危機(jī)與壓力等問題,對此提出了員工培訓(xùn)與開發(fā)體系、職業(yè)生涯規(guī)劃以及建立學(xué)習(xí)型企業(yè)文化等相應(yīng)的應(yīng)對策略。論文最后探討了現(xiàn)階段人力資源管理在變革管理中的滯后原因在于人力資源管理自身的落后性和企業(yè)領(lǐng)導(dǎo)對人力資源部門的不夠重視,并提出了整改建議 :企業(yè)從制度上規(guī)范人力資源管理的 職責(zé)和地位,人力資源部門要適應(yīng)企業(yè)發(fā)展的需要,主動學(xué)習(xí)業(yè)務(wù)知識、 商務(wù) 知 識和企業(yè)管理知識,成為新時期企業(yè)發(fā)展的通才,真正成為 CEO 的戰(zhàn)略伙伴。發(fā)揮人力資源管理在企業(yè)發(fā)展變革中的重要作 用。 關(guān)鍵詞 : 組織變革 ; 人力資源管理 ; 企業(yè)文化 (≥ 3 個) 組織變革中的人力資源管理問題研究 II A Research on Human Resource Management in Organizational Reform Abstract As China39。s economic system and political system reform of modern enterprise39。s survival and development is experience with more than ever in petitive environment.
