摘 要 勞動力市場中優(yōu)質(zhì)人才資源是稀缺的,企業(yè)對作為其中潛在一部分的優(yōu)秀大學(xué)生的爭奪也日益激烈。最有效的辦法是企業(yè)自己培養(yǎng)、發(fā)現(xiàn)人才,于是實習(xí)生計劃開始成為企業(yè)培養(yǎng)選拔人才的一條捷徑。實習(xí)生計劃對企業(yè)、高校和學(xué)生而言是三贏的計劃,為企業(yè)的發(fā)展注入新鮮、健康的血液;擴(kuò)大大學(xué)的知名度和影響,推進(jìn)教學(xué)機制改革,促進(jìn)學(xué)科建設(shè);開拓學(xué)生視野,鍛煉其科研能力和分析解決實際問題能力,為未來走向社 會打下實踐基礎(chǔ)。本課題將主要研究分析企業(yè)在大學(xué)生實習(xí)管理體系問題上 的相關(guān)問題。 在我國,從精英教育到大眾教育的過程中,大學(xué)生的實習(xí)沒有根據(jù)市場的變化得以提高,相反的是許多大學(xué)生一到實習(xí)階段就進(jìn)入了茫然狀態(tài)。實習(xí)單位、學(xué)校、學(xué)生,就像一個個獨立存在的個體,由市場“自由”地支配著,無法形成一個規(guī)范的實習(xí)生制度,存在著諸如實習(xí)績效評估制度、實習(xí)生工作規(guī)劃設(shè)計的缺失等問題。深究其原因,不難發(fā)現(xiàn)在相當(dāng)多的用人單位觀念上視實習(xí)生為洪水猛獸,敬而遠(yuǎn)之;或是視實習(xí)生為免費的勞動力,讓其無所事事的混日子,而不能讓其能力得到實質(zhì)的提升。 筆者以上述情況為出發(fā)點,選取南方報業(yè)傳媒集團(tuán)作為調(diào)研地 ,以人力資源管理、薪酬績效管理相關(guān)理論為基礎(chǔ),主要針對集團(tuán)內(nèi)部實習(xí)生工作現(xiàn)狀進(jìn)行了問卷調(diào)查和深入訪談,并根據(jù)調(diào)查情況分析出南方報業(yè)傳媒集團(tuán)實習(xí)生管理制度體系上存在的問題。然后,結(jié)合相關(guān)研究成果提出相關(guān)對策和建議。 關(guān)鍵詞 實習(xí)生 管理制度 招聘 績效 對策 The Established Difficulties and Countermeasures of Intern Management System—— The Southern Newspaper Media Group as an example Abstract: Talented people are very scarce in the labor market, the petition for outstanding university students which as one potential part of talented people is increasingly fierce. The most effective way is to educate talented people employers themselves, so the internship program started to bee a shortcut to select talent. The internship program is a winwin for businesses, universities and students. It injects a fresh, healthy blood to enterprises。 for university it expands the visibility and impact and reforms the teaching mechanism, promoting discipline construction。 for students it develops their horizons, exercises their research capacity and to analyzes and solves practical problems. The issues will mainly focus on the proble m in intern management system. In our country, from the process of elite education to mass education, intern management system doesn‘t improve after the market is changed. College students are very confused when they e into society. Enterprises, schools and students just like an individual independent in society, dominated by the free market and can’t form a canonical system, moreover, there are some problem here, such as lacking of practice performance assessment system, interns work planning and design problem. It is not hard to see some employer recognize intern are useless,the other consider intern as free labor, as a result, the intern don39。t have opportunities to improve their abilities. The author choose South China Newspaper Media Group as research field, the research based on the theory of human resources management and salaries and benefits. Author conducted a questionnaire survey and indepth interviews in order to understand the status of internal intern management, analyze the information and situation to find out the problems. Finally, author will make some suggestions and advices as to solve the problems.
